Mind the Gap(s) - How Interim HR delivers performance and results
When business performance depends on changing leadership behaviour, reshaping culture or aligning people strategy with commercial priorities, objectivity and urgency are essential. Delay is expensive, manifesting weaker decision making, reduced productivity and the risk of losing key talent. Yet many organisations lack the internal capacity—or specialist expertise—to deliver that change at the pace required. An experienced interim HR professional can provide immediate change leadership, independent judgement and concentrated delivery capability. The CEOs we work with identify HR as the ultimate influence in the areas of performance, pace of execution, leadership effectiveness, organisational risk and cost. Interim HR leaders can be particularly valuable during periods of change because they combine experience, impartiality and urgency. Clients highlight that as they are unencumbered by internal politics or legacy assumptions, they can quickly assess what is helping or hindering progress and why internal thinking is stuck. Their previous exposure to transformation programmes also enables them to anticipate resistance, communicate difficult decisions with credibility, and maintain momentum when permanent leadership teams are stretched. The legacy of a successful assignment for our clients is that the interim HR leader has built capability rather than dependency, leaving behind clearer structures, stronger managers and a more change-ready organisation.
Turning leadership development into business performance
Leadership development is most valuable when it addresses the capabilities required to execute strategy— not when it becomes a collection of generic training programmes. The CIPD’s review of scientific research concludes that leadership development can improve outcomes, but its effectiveness depends heavily on programme design, relevance and the opportunity to apply learning in the workplace. An interim HR leader can assess current capability gaps, clarify leadership expectations and introduce development programmes connected to real commercial priorities. The EMEA HR VP of a healthcare firm with whom we work, indicates that as the interim appointment is time-bound, the emphasis is typically on measurable change progress and capability transfer rather than maintaining established activity. Aligning leadership thinking with business goals. Organisations can have capable executives who nevertheless hold different interpretations of strategy, priorities and acceptable trade-offs. McKinsey identifies clear direction, effective leadership and a supportive working environment as central elements of organisational alignment and health.
A senior interim HR professional can facilitate difficult leadership conversations, translate strategy into behaviours and accountabilities, and ensure that objectives, performance management and succession decisions reinforce the same direction. For a multi-sector conglomerate with whom we work, the relative independence of the interim HR leader, makes it easier to question assumptions or challenge inconsistencies within the executive team as the organisation seeks to align thinking.
Managing cultural change
Culture cannot simply be imposed. It is shaped by leadership behaviour, organisational systems, incentives and employees’ everyday experiences. The CIPD cautions that evidence linking broad cultural labels directly to performance is mixed, reinforcing the need to focus on specific practices and behaviours rather than slogans.
An interim HR leader can diagnose cultural barriers, identify the behaviours that must change and align recruitment, communication, performance management and reward accordingly. Effective change also requires timely information, consultation and opportunities for employees to influence implementation. Culture cannot simply be imposed.
Developing HR and organisation strategy
During rapid change, permanent HR teams may be fully occupied with operational demands. An interim professional provides additional capacity to examine organisation design, workforce requirements, governance and capability without losing momentum elsewhere.
This is increasingly important: Deloitte’s 2026 research found that seven in ten business leaders regarded becoming faster and more adaptable as their principal competitive strategy for the following three years. Organisation development must therefore connect structures, decision rights, roles and skills directly to future business requirements. Creating a commercially coherent and transparent remuneration strategy .
Pay decisions influence attraction, retention, motivation, cost and risk. Pay transparency remains a looming challenge for many organisations. The CIPD defines reward strategy as the design and implementation of reward policies that support organisational objectives. From a series of events we hosted around Ireland on the Pay Transparency Directive, leaders clearly understand the demand of the Act but are most concerned about how to implement it effectively in their organisations while ensuring it continues to support those organisation objectives. An interim reward specialist can independently review market positioning, executive remuneration, incentives, benefits and internal equity, then establish a framework that the HR team can manage while meeting all of the requirements of the Pay Transparency Directive.
The greatest value of interim HR leadership is not temporary cover. They are brought in to accelerate business outcomes—not simply improve HR processes. It is their ability to introduce expertise at speed, address defined business problems and leave the organisation with stronger leaders, clearer systems and greater internal capability that demonstrates their significant impact.
